Purpose

Construct

  • Affective Commitment (OCA, BCA, SCA): Emotional attachment, identification with the target’s goals and values, and the desire to remain connected (staying because they want to).

  • Calculative Commitment (OCC, BCC, SCC): Attachment based on perceived costs associated with leaving the target, rational consideration of investments made (side-bets approach), and lack of perceived alternatives (staying because they need to). This is also known as Calculative Commitment.

  • Normative Commitment (OCN, BCN, SCN): Attachment based on a sense of moral obligation, loyalty, and internalized norms regarding permanence and duty (staying because they ought to).

The COBB instrument uniquely applies these three dimensions across three distinct binding targets: the Organization, the Profession/Occupation, and the specific Form of Employment (conventional employment, temporary work, or self-employment), resulting in nine potential commitment facets, although the normative component is excluded for temporary workers due to content considerations.

Validity

Evidence for the validity of the COBB instrument indicates both convergent and predictive properties. The correlations among the nine subscales suggest that while they belong to a unified commitment concept, they are sufficiently differentiated to warrant separate measurement. Correlations between the subscales range from .10 to .71.

Specifically, the data indicate that the type of commitment (e.g., Affective vs. Normative) shows higher constancy across different targets (organization, profession) than the commitment levels within a single target across different dimensions. For instance, an individual with high affective commitment towards their organization is also likely to show high affective commitment toward their profession. Furthermore, the affective commitment scales show significant positive correlations with job satisfaction (e.g., OCA correlates at .49, BCA at .53), supporting convergent validity.

Regarding predictive validity, the scale aligns with established meta-analytic findings concerning socio-demographic variables and commitment. Age and job tenure correlate positively with commitment (particularly calculative commitment), while educational level correlates negatively with calculative commitment, as predicted by established theory (Mathieu & Zajac, 1990).

Reliability

The internal consistency of the COBB subscales was assessed using Cronbach’s Alpha. The values demonstrate satisfactory to good reliability across the various dimensions, ranging from .67 to .91 (Table 6 in the source document).

Key reliability values include: Affective Commitment towards the Profession (BCA) demonstrating the highest internal consistency at .91. Affective Commitment toward the Organization (OCA) shows high reliability (.86), as does Calculative Commitment towards Self-Employment (SCCS) at .82. The lowest reported reliability is for Calculative Commitment towards Temporary Work (SCCZ), with an alpha of .67. The overall explained variance across the factor analyses ranged between 59.21% and 65.17%, indicating a robust factor structure. Although minor cross-loadings were observed for a few items (e.g., Item 7 on OCA loading on Affective, Calculative, and Normative), these were deemed acceptable as the primary scaling assignment remained clear and unambiguous, validating the nine-facet model.
